Helping executives and managers who feel like they’re all alone

Here’s a truth that I’ve learned from two decades of management, coaching, and consulting: As you move up the ranks of an organization, you have fewer and fewer people to talk with who can connect with what matters to you in your leadership role. The higher you sit in the organizational structure, the more isolated you are likely to feel.

But this is a normal experience – even though it can be tough on the soul. As you advance organizationally, it’s not unusual for the isolation to go up, as well. Contributing factors include the scope of your role, the scale of your responsibility, the number of people you oversee, and the sheer visibility of what you say and do.

Here are some common patterns I observe among leaders struggling with the isolation factor.

1) You might be isolated if you feel like you’re carrying most of your responsibilities by yourself

Among my clients experiencing the isolation factor, it’s not unusual for them to have close friends they’ve known since college. They often have supportive spouses and strong family ties. Yet these leaders say they don’t want to burden the people they care about most by talking about their challenges. Or they wonder if the people who know them best in other parts of their life can’t fully comprehend their work-related challenges.

2) You might be isolated if you have to watch what you share

If you’re an isolated leader, you probably remain on your guard because of your increased visibility. People know how many times you’ve walked through their department. They know if you showed up at the holiday party. They know if you remembered their name when you walked by them in the hall.

Adding to the sense of isolation is the reality that you might say something in casual conversation that other people will interpret as a request. A throwaway comment for you can be misconstrued as something to be committed to and developed by them. In my executive coaching work, I’ve heard many leaders talk about how difficult it is to just “explore ideas.”

3) You might be isolated if negative emotions are dominating your life

I’ve seen clients begin pulling their emotions in because of the isolation factor. They begin to withdraw. They’re worried about what people are thinking about them and their decisions. They’re overwhelmed because they feel the weight of so many people depending on them.

They’re as off-balanced by uncertainty as everyone else – but these leaders say they don’t want anyone to know. If people knew, their uncertainty would only make things worse.

If you’re struggling with isolation, is there hope? Can you manage these feelings of isolation? Absolutely.

I’m convinced that you can effectively manage the isolation factor. You might not be able to remove it or conquer it, but isolation doesn’t have to limit your effectiveness and your joy as a leader.

My clients who struggle with isolation don’t want to step down from their leadership roles – they enjoy the opportunity to guide and shape the direction of their organizations. For many, they recognize they are the right leader at the right time asking the right questions in the right place. But they also want to find ways to face their isolation head-on, integrate it into their lives, find ways to be authentic, and still have joyful interaction with others. Here are some suggestions on how to do this.

1) Manage your isolation through conversations with peers

Engage in conversations with people at the same altitude by participating in executive education and management training programs. Perhaps you don’t want to be vulnerable around a competitor, but you can he honest when talking with an executive from another field. You share the same airspace, in a sense, and you can connect with someone who understands what happens at that level of responsibility.

2) Manage your isolation by finding a coach

As an executive coach, I strive to help clients find ways to integrate the reality of isolation into who they are – to consider who they will be in the midst of situations where they feel isolated. Together we cultivate deliberate options that leave them feeling stronger and better equipped for all of life’s leadership challenges, including isolation. This is a great option for gaining one-on-one exec ed training and support that’s tailored to your specific circumstances.

3) Manage your isolation by pursuing a path to humility

You can recognize that you’re a person of significant influence with great responsibility while still maintaining a proper perspective on how you got to this place. You didn’t reach this level of leadership alone, and you don’t continue serving in this role alone. Humility means having a healthy sense of who you are and how you need other people.

When I think of genuinely humble leaders who have learned how to effectively manage the isolation factor, I think of Skip LeFauve, president of Saturn Corporation in the early 1990s when I was working there. “A lot of people felt that Skip’s approach was soft, but his style really belied the fact that he was a tough, hang-in-there businessperson. He always had the interests of the people he associated with in mind and, also, at the same time, was a hard driver to succeed,” recalled his VP of Manufacturing. Google CEO Eric Schmidt is a present-day example of an industry leader who is both humble and strong. To watch him in action is to see someone whose leadership is an authentic extension of who he is. Former presidents Jimmy Carter, George H.W. Bush, and Bill Clinton also come to mind. In interviews, you see them playfully poke fun at themselves yet stay true to their powerful, global messages. They discovered how to be completely “comfortable in their own skin” in the pressure cooker of their high-profile lives.

I’m convinced that you can experience a way of being that allows you to be fully yourself, to acknowledge and accept a certain level of isolation, to be a leader that is genuinely humble and powerful at the same time, and reconciled to life’s realities in a way that brings you joy.

While different people will have different opinions about “education” and its value, I don`t know anyone who wouldn`t agree that “learning more” is better than “knowing less”.

Education, as I define it for this article, includes school, seminars, workshops and all manner of formal approaches; as well as coaching, mentoring, apprenticeships, focused reading, online learning, planned experiences and more. As you read this article I urge you to think broadly and expansively about your definition of education.

Regardless of how you feel about “formal” education, and regardless of many examples we could cite of people with PhD`s who have underachieved or sixth grade dropouts who achieved at the highest levels, it is hard to argue with the premise in the title that education is a wise investment.

So, you could ask, why write this article if I feel like everyone agrees with the basic premise?

Two reasons: I want to expand your thinking about what education and learning means, and I want to convince/remind you that this isn`t an argument about “others,” the young or out of work for instance, but that it is about every one of us.

So please read the rest of this article, and the questions at the end, with one eye on the words and one eye looking in the mirror.

In other words, I`m writing to you.

As you look at any investment in any situation, you must examine what you will gain compared to what it will cost.

When you compare those things you can determine the return on your investment. Your costs in this calculation are time, energy, focus and, yes, money. Consider those and compare them to the returns described below.

The Seven Reasons

Increase your self confidence. When you are learning new things, new horizons are opening up in your mind. You feel better about yourself and your ability to achieve. After all, if you can learn one thing, you can learn more! True genuine self confidence is something that we all can use more of; investing in your education and learning will add to your storehouse of self confidence.

Reach your goals. There is a learning component within every goal, large or small. As you learn more in the focused areas related to our goals and aspirations, you are able to move towards achieving them more rapidly. Investing in education in support of your goals is one of the best things you can do to increase the likelihood that you will reach – and even exceed – them.

Have more fun. When you are reaching your goals and feeling more confident don`t you think you are going to have more fun? You can invest in learning anything! Want to learn how to knit or ballroom dance or judge wines? Whatever your passion, learning opens up new opportunities to enjoy them even more.

Improve your attitude. Human beings are – by design – learning beings. When we are doing the things that make us most human (including learning) we naturally are more upbeat and positive. When you are learning things that help move you towards your goals, will you likely be more positive and optimistic? You bet!

Increase your momentum. Momentum is a powerful thing. As the rock rolls down the hill and picks up speed, it becomes more powerful and able to overcome the obstacles in its way much easier. So it is for people too. Learn something, improve your confidence; learn something more and have a more positive attitude; learn something new and you thirst for more. As you continue to learn your learning momentum grows, as does the momentum of your success. A perfect reason to never stop learning!

Increase your earning power. One of the most reliable related factors to financial success is a person`s willingness to learn, and willingness to invest in learning. Notice I didn`t say the correlation is to formal education or degrees, but rather the desire, motivation and practice of continual learning. There is a reason the people with bigger net worths have bigger libraries…

Reach your potential. Deep inside all of us (especially as our self confidence becomes healthier) is a desire to move closer and closer to our potential – to becoming the person we were meant to be. No other single action will tip the scales towards you reaching your potential more than continuing to invest in yourself as a learner.

To be sure, these seven reasons are inter-related; as you realize one, you are likely recognizing others – maybe all of them – simultaneously.

It`s like putting hot fudge on top of homemade ice cream – it`s hard to get too much of the good stuff of learning (and life)!

And now, the closing questions I promised.

Ask them carefully and take the appropriate action.

I was recently invited to a public overview and training session for a network marketing company. I went as a courtesy to a friend who was considering joining, and wanted my opinion. Using soundbites is a true art form. In short, it is an elaboration or a reinforcement of a leader’s vision. Often these fascinating phrases are a clever use of facts or one-liners. Sometimes using soundbites includes creative play on clichés or even storytelling embellished with a combination of memorable phrases and mannerisms. These remarks include repeated phrases used for impact that become unforgettable. How can the skill be learned or cultivated?

Leaders other than natural, charismatic public speakers can become more effective using soundbites to deliver a powerful message. Here are some ways to use them:

  • Purposeful statements – Leaders must be ready to respond in every situation and quick on their feet with a short phrase to make a point. This includes summarizing the essence of a lengthier statement. Frequently repeated statements – memorable soundbites – can really emphasize core issues in a concise manner. I recently asked members of my Community that question, and was surprised to see that their answers fell into three distinct categories: the personal, the powerful, and the possible.

The Personal

For many, the challenges they’d eliminate with their magic wands hit close to home:

  • “I’d have my health; getting sick is not an option for me.”
  • “I would make it easier to have both a family and a career.”
  • “I’d create a close friend with the same schedule and interests as me who would always be able to do something fun…”

These responses were great reminders that health, family, and friends are the cornerstones of our success at work. But in our crazy and attention-requiring worklives, they often get short shrift.

The Powerful

Some folks grabbed the magic wand and did some serious waving, conjuring up powerful ideas like:

  • “The elastic day, so when the client says ‘I want it by the close of today,’ there’s enough time to do it.”
  • “My boss would keep a true tally of accomplishments for my peers and I. Each day, a large brick would drop on his head to remind him to recognize those who deliver exceptional results…”

Other interesting answers fit into what I call “The Possible,” since magic wand or no magic wand, what these answers seek might be available right now.

One theme was connection to others. In my work as a coach and speaker, I’m witnessing the need for connection more than ever before.
In the survey, one person hungered for connection and used the wand to create “regular forums for colleagues to collaborate face-to-face.” Hoping for a magic wand is great, but what’s stopping us from doing this now? We can’t wait for our bosses or organizations to make things happen – we need to generate the experiences we want for ourselves.

Next time, try asking, “Would you be open to making one of our phone meetings an in-person meeting instead? It would be really valuable for me to connect with you in person.” While some of our colleagues are scattered across the globe, I hear people every day saying they missed talking to people across the hall. If you’d like to connect more, choose to be there in person more often. It makes a difference.

If you truly can’t be face-to-face with your colleagues, then how about a Skype video call? Video calling has hit the big time – broadcast networks are using it for interviews, and it’s no longer just for babies and grandmothers.

Another theme in the survey answers was confidence, a topic increasingly in demand in my coaching and speaking.


  • My confidence factor has been shot down – I’d get it back.
  • I’d be asked to contribute to more high profile matters.
  • I would speak out more.
  • Goodbye, anxiety!

Here’s a secret about confidence: you get to choose it. No one can give it to you. You get to choose to listen to the voice that says you have ideas to contribute, that knows you can help on the high profile matters – or you can choose to hear the voice that says “I’m not smart enough.. I’ll screw up… it doesn’t matter…”

If you’re longing for confidence, it all matters. Creating confidence is one of the best investments you’ll ever make in yourself. Try just choosing to feel more confident, even just for a day. Think you can’t do it? Of course you can. After all, you’re the one with the magic wand.
